Building the Bridge Between Technology and People

Building the Bridge Between Technology and People

Organizational Change Management (OCM) might mean different things to different people, but for Rafhan Mughal, Senior Director, Organizational Change Management Consulting at EPAM UK, it’s about one crucial, transformative principle: building the bridge between technology and people, so they are confident in embracing new ways of working. “OCM ensures that technology and transformation programs deliver value by driving people to adoption and embedding the ‘new normal,” Rafhan explained.

OCM bridges the gap between strategic vision and day-to-day actions. This connection makes transformation more likely to succeed. The main reason for it not to succeed? A lack of focus on the human element.

“Change is inevitable, but adoption is intentional,” Rafhan emphasized. Through fostering alignment across mindset, behavior and processes, OCM turns the intention to shift into actionable outcomes designed to make the change effort ‘stick’.

Exploring the Human Side of Transformation from the Beginning

Rafhan’s story began in 2006, when he joined a leading airline as an internal consultant. It was the perfect learning ground, helping Rafhan understand the truth about transformation: success comes from people, not just tools. “Tools and processes don't deliver success. It's the people that do,” Rafhan remarked.

One of the pivotal projects in Rafhan’s aviation career involved leading Europe’s second-largest construction program, requiring collaboration across hundreds of stakeholders, from global leaders to frontline staff. The project showcased cutting-edge technology, streamlined processes and operational scale, but it also highlighted a critical realization: while the human element was acknowledged, it often competed with the demands of technology and process. “I quickly learned that shiny tools alone don’t drive transformation — it’s the people who make it happen," Rafhan reflected. This lesson on balancing people and project priorities became foundational to his approach, cementing the belief that true change starts with empowering individuals.

Discovering EPAM

While working as a Director of Change Management at a renowned consulting firm, Rafhan received an exciting opportunity to head up EPAM’s OCM capability across Europe, the Middle East and Africa. What initially caught his attention was EPAM's impressive growth trajectory. However, what truly stood out to him was EPAM's unique approach that seamlessly combines engineering and consulting. “I saw an opportunity to be part of something transformative,” Rafhan shared. What ultimately convinced him to join was EPAM’s commitment to excellence, which aligns perfectly with his favorite quote: “Focus on excellence, and success will follow.”

A Variety of Roles

Rafhan’s days as a Senior Director are as dynamic as the field he leads. He oversees OCM initiatives across diverse regions, and no two days are the same. “I love the variety in my work. I’m coaching my team, rolling up my sleeves to address real people challenges for our clients and redefining change interventions to drive continued client value.”

His main goal is to help EPAM clients navigate their transformations by aligning technology with mindset and behaviors. “It’s not just about implementing change; it’s about ensuring the change sticks and continues to deliver value after the technology teams have stepped away,” Rafhan explained.

Solving Complex Organizational Challenges

One of the biggest challenges Rafhan sees in OCM lies not just with client hesitation but also in how organizations like EPAM are perceived in the market. Widely recognized as a global leader in AI-driven transformation, EPAM leverages cutting-edge artificial intelligence to go beyond its engineering roots. By providing end-to-end solutions that integrate strategy, advanced AI technology and the human element, EPAM delivers impactful, measurable value for clients navigating the challenges of digital transformation.

The secret to overcoming this resistance, Rafhan said, lies in storytelling. “We bridge the gap by connecting technology and people,” he explained. “We ask critical, boardroom-level questions like: How are we aligning leadership to drive this change effectively? Are we equipping the organization to adapt and sustain the transformation? What will it cost the business if the human element isn’t addressed?” For Rafhan, initiating conversations about adoption and readiness early, alongside technical planning, creates a smoother, more strategic transformation journey for clients.

Transformational Success in Action

A great example of EPAM’s work was with a global pharmaceutical company preparing to transition from SAP ECC to SAP S/4HANA. Before they could move further, they needed to improve their data set-up and governance and address cultural blocks within the organization. This was achieved through the implementation of their SAP-MDG solution. “The challenge was more cultural than technical,” Rafhan explained. The EPAM team created training pathways, tailored person-driven engagement and communication campaigns to make sure employees felt confident about adapting to the new system and associated ways of working, before, during and after the system had gone live. The result was an impressive 65 percent adoption rate within the first four weeks of go-live and a 20 percent improvement in data accuracy.

“This was bigger than just compliance,” Rafhan noted. “It empowered people to trust and use their data more effectively. It’s this thoughtful approach that defines meaningful, sustainable change.”

What Sets EPAM's OCM Capabilities Apart?

EPAM’s strength comes from the perfect combination of technical expertise with consulting resulting in end-to-end transformation solutions. “Our engineers develop innovative, cutting-edge tools and our consulting and OCM teams work together to embed these tools into organizations, helping them realize commercial value. This ensures they deliver practical, people-centered results,” Rafhan explained.

This approach positions EPAM as a comprehensive ‘partner of choice’, combining AI technology, engineering services, strategy and OCM. By delivering end-to-end solutions under one roof, EPAM helps clients reduce complexity, mitigate risk and drive lasting transformation results.

The Bright Future of OCM

Rafhan is excited about the future of OCM, particularly as EPAM continues to grow and innovate in areas like AI and business consulting. He sees more opportunities to expand the OCM presence by engaging with a wider range of C-suite leaders, including Chief Human Resources Officers, Chief Customer Experience Officers and Chief Data Officers.

“The future isn’t just about rolling out systems. It’s about enabling measurable outcomes, leaving organizations in a better place than you found them,” Rafhan noted. For EPAM, the goal is to help clients not just adopt new tools, but to scale initiatives that deliver meaningful, optimal end-to-end business results.

Building a Career in OCM

According to Rafhan, building a successful career in Organizational Change Management demands more than technical expertise, it requires a combination of qualities, including the ability to coach and mentor others. Reflecting on his own journey, Rafhan expresses deep gratitude for the invaluable guidance and support he received from his mentor. He highlights empathy, adaptability and critical thinking as main skills, combined with resilience and a growth mindset. For those transitioning from technical backgrounds, Rafhan recommends using their expertise as a stepping-stone to connect with and enable others. “Use your technical knowledge to lay the foundation for those who don’t understand the technology, in a way that is meaningful to them,” he advised.

A Rewarding Career and the Next Chapter

Reflecting on his journey so far, Rafhan sees his recent promotion to Senior Director as a defining milestone. “To be recognized for putting OCM at EPAM on the map across Europe, the Middle East and Africa is incredibly rewarding. For me, every challenge offers a lesson to learn. It’s about approaching every challenge as an opportunity to learn and grow, using those lessons to pave a smarter, more purposeful path forward,” he shared.
